Abstract

This paper presents a strategic approach to designing job descriptions for Red Lobster's
Restaurant Manager position, aimed at aligning management hires with the company's new
business strategy. Red Lobster, a leading casual-dining seafood chain, embarked on a
transformational journey to emphasize value and enhance its brand image. However, the
company identified a need to better reflect its strategic vision and values in the qualities
exhibited by its managers. To address this challenge, the paper outlines a structured process
encompassing job analysis, competency mapping, and job description development. By
leveraging insights from stakeholders and industry best practices, this strategy aims to articulate
the expectations and responsibilities of the Restaurant Manager role, fostering alignment with
Red Lobster's mission and values. The resulting job description reflects the organization's
commitment to excellence in food quality, customer service, and team leadership. Through
effective implementation and communication, Red Lobster can attract and retain managers who
embody the passion, creativity, and hospitality central to its brand identity, thereby strengthening
the alignment between management talent and strategic objectives.

In response to Red Lobster's initiative to align its management hires with its new business
strategy, this paper presents a comprehensive strategy for designing job descriptions for the
Restaurant Manager position. Red Lobster, a prominent casual-dining seafood chain operating
across the US and Canada, embarked on a transformational journey aimed at emphasizing value
and enhancing its brand image. However, the company identified a discrepancy between its
strategic vision and the qualities exhibited by its current managers. To address this challenge, the
paper outlines a structured process encompassing job analysis, competency mapping, and job
description development. By leveraging insights from stakeholders and industry best practices,
this strategy aims to articulate the expectations and responsibilities of the Restaurant Manager
role, fostering alignment with Red Lobster's mission and values.

1. INITIAL CONSULTATION:
I would meet with key stakeholders at Red Lobster to understand their new business strategy,
vision, and values in detail. This would include discussions with senior management, HR
representatives, and current restaurant managers to gain insights into the company's culture,
expectations, and challenges.

2. JOB ANALYSIS:
Conduct a thorough job analysis to understand the requirements of the Restaurant Manager
position. “Job analysis is the process of gathering and analyzing information about the content
and the human requirements of jobs, as well as the context in which jobs are performed” (UN,
n.d. para. 1).

This would involve:

 Observations: Spending time in Red Lobster restaurants to observe the current

operations, interactions between staff and customers, and managerial duties.

 Interviews: Conducting interviews with current restaurant managers to gather

information about their day-to-day tasks, decision-making responsibilities, challenges,
and suggestions for improvement.

 Surveys: Administering surveys to gather feedback from employees at various levels

within the organization to understand their perceptions of effective management and
leadership qualities.

 Review of Documentation: Analyzing existing job descriptions, performance

evaluations, and any other relevant documents to identify gaps and areas for
improvement.

3. COMPETENCY MAPPING:
Identify the key competencies required for success in the Restaurant Manager role. This would
include both technical skills (e.g., knowledge of restaurant operations, financial management)
and soft skills (e.g., leadership, communication, customer service orientation). “Competency
mapping is a process that helps in identifying and analyzing the specific skill set, knowledge,
abilities, and behaviors needed to perform a specific job effectively” (Zavvy, 2023, para. 8).
