1. Introduction:
This report is based on two given case studies by our course instructor of Organizational Behavior
(MGT251). The full case study is done by following the proper guidelines of our instructor. All
the solutions are based on our class lectures and text book Organizational Behavior by Stephen P.
Robbins and Timothy A. Judge (16th Edition). Firstly, we read both cases, identified the problems
in those cases and we tried to relate those cases with the topic that we have learnt. Secondly, we
related the problems with the text book topics from chapter 1 and (What is Organizational
Behavior?) and Chapter 2 (Diversity in Organizations). Our given Case-1 is based on Chapter 1
and Case-2 is based on chapter-2.

1.1 Scope of studies: The subject of study is Case-1 and Case-2. In case-1 we have a problem
in an organization named “Frankfort plant” where the manager failed to maintain his employees
due to lack of Organizational behavior knowledge. So in this case we will try to identify his
mistakes of the manager and we will try to give solutions from our organizational behavior learning
from the text book and class lectures.
In terms of Case-2 we will learn how diversity in an organization helped “Dreamland Industries
International” in terms of effective operation in a global context.

1.2 Sources of information: Text Book. Organizational Behavior by Stephen P. Robbins


and Timothy A. Judge (16th Edition), Articles from Google (Check reference section).

1.3 Objectives of the assignment: The objective of the assignment is to learn organizational
behavior and to be able to solve real life organizational problems by relating with the chapters
learned through the class lectures. The objective of the assignment is also to learn about how to
identify and solve Case based problems in upcoming future. The case based problems can occur
in real life in our future job fields too. How Diversity in organizations can be beneficial we will be
able to tell after solving Case2. After doing this assignment our learning of Organizational
Behavior will be more effective

2. Main Body:
2.1 Literature Review:

Definitions
Case Study 1:
Manager: An individual who accomplish organizational goal with the help of his employees.
Organization: it’s a systematic unit where people gather around to attain a specific goal by helping
each other out.

Planning: The pre-phase of processing where we set the goals, strategy and we figure it out what
best steps can be taken to achieving the goals.
Intuition: it’s where one individual makes decision by using his gut feelings.
Systematic study: Looking at evidence, data to make an assumption of particular situation.
Evidence base management: It’s where manger makes decision by using scientific data.
Interpersonal skills: The skills which allows people to communicate, motivate and influence other.
Human skills: The ability to understand human feelings and how they behave.
Conceptual skills: The skills which allows one individual to solve complex problem.
Traditional management: In this type of management where individual follow the steps of
manager’s function to manage his company.
Human resource management: Here the management motivates its employees, train them and
solve the conflicts among them.
Networking: Here the manager communicate with his superior in order to get promotions.
Communications: Here the manager exchange information with other employees.
Withdrawal behavior: When an employee is not satisfied with the company and doesn’t perform
his duty properly.
Benefits of the organizational Behavior:
 Organizational Behavior helps us to understand about individual, group and structure of
the organization. If Peter had better idea regarding organizational behavior he would have
taken much appropriate steps.
 Motivation is one of the essential component in an organization, if the employees are well
motivated they would increase the productivity of the company.
 Systematic study helps the organization to go for an evidence base management system,
which helps the company to achieve their desire goal.
 Proper interpersonal skills helps the manager to attain the attention of his workers and the
employee would be much happy and the environment would be amicable and the company
could expect good citizenship behavior from his employees.
Impacts of the organizational Behavior:
 Intuition based study most of the time leads us to take wrong decision, the exact thing
happened when Peter made the decision of removal of clocks, which lead to a hostile
situation in the company.

 Systematic study should have been done for using the maximize potential of his employees.
If Peter used his interpersonal skills he would have got the acceptance from his employees
which would lead to group cohesion in the company, in some stage they would see the
citizenship behavior from the employees.

Case study 2:
Diversity: Means understanding that each individual is unique, and recognizing our individual
differences. These can be along the dimensions of race, ethnicity, gender, sexual orientation, socio-
economic status, age, physical abilities, religious beliefs, political beliefs, or other ideologies.
Surface-level diversity: Differences in easily perceived characteristics, such as gender, race,
ethnicity, age, or disability, that do not necessarily reflect the ways people think or feel but that
may activate certain stereotypes.

Discrimination: Noting of a difference between things; often we refer to unfair discrimination,


which means making judgments about individuals based on stereotypes regarding their
demographic group.
Stereotyping: Judging someone on the basis of our perception of the group to which that person
belongs.
Ability: an individual’s capacity to perform the various tasks in a job.
Intellectual abilities: The capacity to do mental activities—thinking, reasoning, and problem
solving.

Benefits of Diversity in an organization:


 Diversity can give different mind setups, innovative ideas and solution of many
unknown problems by judging from different angles and perspectives.
 Diversified workforce can improve financial performance because they have
various types of minds in an organization. Senior aged people can give ideas and
advice from their life and work experience. Young workforce will be
technologically advanced and more creative. Young generation can give modern
solutions.
 Young people have more physical strength than senior employees.
 Diverse workforce can be helpful in case of exploring new markets.
 Physically disable people recruitment by judging their intellectual abilities is very
beneficial because their loyalty and job satisfaction towards the organization is
greater.

 New great ideas can come up in the organization when diversified people team up
and work together. New creativity is key to new product and new product can lead
to increased productivity.
 Due to diversified culture in the workplace there will be a global impact in the
organization.
 Different perspectives can lead to different new ways of solving new problems.
Nowadays even the customers are much diversified due to globalization.

Impact of Diversity in organization:


The impact of diversity in an organization is generally positive and that is why
usually we see that multinational companies do better in business.
 No system is one hundred percent perfect and Diversity in Organization have some
problems too which can be an obstacle in achieving the highest profit level.
Stereotyping and different forms of discrimination in diversified workplace can
have negative impact in an organization.
2.2 Analysis:
Case 1 summary:
While working for a Stamp metal company, Mr. Michale Peter got an offer to be a manager at
Frankfort, Virginia Plant. Employees had bitter relationship with the manager. For improving the
condition Peter removed all of the clocks from the plant. Because of this process he earned
acceptability from the employees, but eventually outcome wasn’t in the favor of management. The
employees started coming late in the company, for resolving this Peter told the supervisor to keep
a record about their attendance. Company couldn’t cut any salaries from the employees because
there wasn’t any clock, hence the company added letter of reprimand in the employees file, which
made the employees unhappy, for this they submitted file of grievances with their labor union.
Increasing number of grievances led to a meeting with the union, where they agreed to put back
the clock. The situation became more unpleasant since Peter joined Frankfort. The productivity
decreased and the workload increased. After meaning Jim Hanson he got to know that the company
had a similar situation 6-7 years ago

Case 1 Q/A:

Question 1: Explain the basic reason of reducing employee productivity apart from the clock
removal incident. Explanation should be given along with drawing a diagram or chart of the
relationship between problem and consequences.

Answer 1: A company will operate effectively whenever its manager will play a role with
interpersonal skills. But when Peter joined Vancol corp he had lack of interpersonal skills and
experience too. That was Peters first ever job in the plant manager position so eventually he had
no idea of this kind of situation what so ever. Because of the lack of interpersonal skills there was
communication gap created between the employees and the organization, which resulted more
absenteeism, extended lunch breaks, late showing up, leaving early etc problems. These problems

resulted less productivity and finally low financial performances. At first Peter also lacked as he
did not have any clue or knowledge to get a solution of this problem. He also lacked human skill
as he failed to motivate his employee to have less absenteeism record, more punctual, focusing on
the tasks that were given. Another reason of reducing productivity among the employees could be
that, Peter focused more traditional managerial abilities. Normally average managers focuses more
on the traditional ability. If peter wanted to be a effective or successful manager he should have
focused on the communication or Networking abilities. These abilities might helped Peter to
increase organizations overall productivity. Finally Vancol did not had a proper group structure
and process because the company couldn’t keep the record of the attendance employees. If they
had a proper group structure and process it will they might able handle the situation more neatly.

Question 2: What steps should be taken by Peter from the starting time of his joining in this Plant?
And Why?

Answer 2: When peter joined the Plant he should have taken some following steps:
Implementing systemic study: We know that systematic study means looking at relationships,
attempting to attribute causes and effects, and basing our conclusions on scientific evidence. When
Peter joined the company, he tried to make a good impact on the factory. Based on his intuition he
thought that removal of clock would make a better environment for the company, but it didn't. For
improving the situation even he took some steps which led the environment worse. When he attend
a meeting their he found out that the removal of clock had an similar impact on the company 6-7
years ago. If he did a systematic study when he joined the company, he would know about that
situation and he wouldn't take those steps.

Expressing leadership behavior: As soon Peter joined the Vancol he should have taken necessary
steps to motivate and directing employees. It would have helped the firm to build a overall good

relation between manager and employees. It also would helped employees to feel more important
for the organization.

Having a proper work design: If peter had a proper work design this type of situation might even
not occurred because than everything will be more planned. As the supervisors didn’t had any
experience handling such a situation it would have been better to have a work design. So the
supervisors would have a guideline of handling such situations. By having a work design peter
might would not even go for such idea of removing clocks.

Attitude development of employees: If peter had taken the necessary steps to develop employees
attitude towards the organization than it would helped the organization of having a overall process.
The employees would get more attached with organization so they would start to work more
dedicatedly for the organization. Eventually absenteeism, extended lunch breaks, late showing up,
leaving early etc. problems would not happened.

Offering Compensation: The best way to motivate employees are to give them rewards according
to performances. If Peter announced performance bonus among the organization it would have
pushed the employees to work more dedicatedly for the organization. When everyone would start
to work dedicated the entire scenario in organization would have changed and it would surely
resulted a lot of productivity.

Focusing on effective ability: Being a effective manager means having more communication
within the organization, by that peter would had understand the overall environment of the
organization. That would helped him to take the good decisions for the organizations and
employees as he would understand what is actually necessary for the organization and how others
seeing it.

Question 3: How the suggested solution mention in question 2 could be proved as beneficial for
the organizational overall performance? Explain your answer along with a diagram or flow chart
of the relationship between your solution and organizational consequences.

Answer 3: We know that success of an organization totally depends on its manager’s performance.
The solutions that were mentioned in question 2 would helped to Peter perform a lot better than
what he did overall. Like the first solution was to implementing systematic study. If he had done
he would have got to know about organizations previous activity that would have helped him to
take decisions more carefully and logically. When people takes decisions based on systematic
studies it benefits the organization to perform better cause stats don’t lie. The second solution was
to express leadership behavior and power. Apart from the removing clock decision peter have not
taken any impactful decisions, something that would helped the Vancol. He totally failed to display
his leadership ability because he did not took any initiative to motivate his employees or to guide
them to organization success. But if he express leadership quality by taking some impactful
decision that would surely improved organizations overall decisions. Also motivating and guiding
his employees would surely increase the organizations performance and productivity and it would
benefited both the organization and himself. The third solution was having a proper work design.
Not only Vancol every organization should have a proper work design. Proper work design
everything happening in the organization is running according to plan and when everything

happens according to plan it helps organization to achieve its goals. So if Peter had a proper design
it would have benefited him and his organization to achieving success and reaching the goals. The
fourth solution was to develop the attitude of employees towards the organization. If there is a
way to develop employees overall attitude than they will feel more attached with each other. It
would reduce the factors like absenteeism, extended lunch breaks, late showing up, leaving early
from work. When these factors will reduce, so productivity of the employees will surely increase
and the organization will be benefited. The fifth solution was offering compensation to employees.
If compensation is awarded based on the employees performances than employees will be more
concerned on improving their performance and they will do their job more dedicatedly. So the
productivity of will increase and the organization will benefitted from offering the compensations.
The sixth solution for Peter was to being a effective manager. A organization will run really well
when its manager will focus on overall effectiveness of the organization. Being a effective manager
means peter need to focus more on Communication and networking ability. When he will focus
on these things Vancols performance will start to go up.

Case 2 summary: Dreamland Industries doing their business successfully over 100 years. In this
mean time the key to their successful business was building diversity in the workplace. Even
though it has over 2300 stores in different locations throughout the world, all of them are still very
well maintained and doing great business all thanks to their diversified workforce. They are able
to maintain the respect the dignity of individuals also managed to build a culture of respect.
Dreamland hired employees from all types walks of life. They have diversified from gender, race,
physical ability, age, people with disabilities, uneducated, less job experienced even criminals too.
Along with the diversified people Dreamland provides all the necessary things basic education,
working skill development, job placement assistance, life development skills and language training
too. All these efforts from Dreamland made the employees skilled and happy with their job and it
resulted increased productivity with less turnover. Which eventually made a dreamland a
successful business organization.
Case 2 Q/A:
Question 1: How has Dreamland been benefited due to maintain diverse workforce in the workplace?

Answer 1: If we concentrate on Dreamlands overall progress until now than diversity is the main
reason they have become this much successful as an organization. From the very beginning,
dreamlands goal was respecting the dignity of each individual by and removing barriers by giving
them the proper opportunity through the work. By maintaining this goal Dreamland was able to
get back maximum its revenue. One of the main reason Dreamland become so much successful
was because they managed to build cultural respect through their diversity programs. Due to
maintaining a diverse workforce in the workplace Dreamland diversified minds, ideas, and
approaches, which allowed them to find a solution into multiple angles of the problem. Diversity
also improved the financial performance of Dreamland too, because in a highly uncertain
competitive environment requires creative thinking in those areas, and the diverse collaborators
are better equipped to deliver it. Dreamland also provides development programs like basic work
skill development, job placement assistance, and life skills to the diversified employees, which not
only develop their skills but also motivates employees to give their best effort for the organization.
Because of Dreamlands diversity programs employees from all walks of life, including differences
in gender and race, physical ability, sexual orientation, and age, individuals with disabilities, lack
of education, or lack of job experience all are getting a skilled platform to work for, which creating
a positive impact customers mind which is helping them indirectly to earn more revenue.
Question 2: What problems might result from hiring and training the diverse populations that
Dreamland is involved with?
Answer 2: The problem Dreamland might face during training and Hiring diverse population:
Communication difference: To be a successful company its employees need to have effective
communication among themselves but because of the diversity things can be different because
many people will come from different region and culture. So their language and understandings
will be different which can be a problem for Dreamland to hire employees and if they hired it will
be really hard to train so many people with such communication difference.

Age Ranges and Generation Gaps: Having a diversified workforce means dreamland will have
different age group of people as a employees from in range age from teenagers to senior citizens.
So, generation gaps can become a major problem and the age differences can create chaos and
separation within the company as whole. Which might can play a negative outcome Throughout
Dreamland.
Different Opinions among employees: As Dreamland have employees from different backgrounds
and experiences. So, diverse employees have different ways of approaching the same scenario and
putting their ideas among the organization. Sometimes it hard to find out which ideas will be actual
beneficial for the organization also many opinions can decrease the Dreamlands ability to stick to
its deadlines time due to reduction in productivity.
Disable workers problems: As Dreamland is hiring employees who are disabilities in different
factors it can cause a problem for the organization. If a employee is not 100% fit he or she might
not give the organization goal even after trying their best.
Hiring Criminal Background people: Hiring criminal background people can cause a problem a
serious problem for Dreamland in future. As they are already came from such a background it will
be hard for other employees to trust them also it will more hard for them to gain trusts among the
employees. Which might create a negative impact inside the Dreamland.
Lack of education and experience: If Dreamland hire diverse workforce there might be people will
lack general education, experience and skills. It will cost Dreamland more effort, time and money
to convert them into a educative, experience and skilled workforce
Question 3: Do you believe that organization should employ diversified people in the workplace?
Why? Explain your answer along with a diagram or flow chart of showing the relationship between
maintaining diversified workforce and organizational consequences.

Answer 3: Yes, We believe that organization should employ diversified people in the workplace.

As today's world is getting more globalized and interconnected if an organization wants to do


exceptionally well it surely needs more creativity in its operations. When people from different
cultures and backgrounds will work together, creativity will be increase and when the creativity
increases the firm's performance will also increase. Also, a diverse workplace will generate more
ideas and will keep processing them. This diversity of idea among the employees will be more
productive and will help employees to be skilled, which surely increase firm’s productivity. If an
organization is culturally diverse than it will attract talented, progressive, hardworking employees.
Overall they will surely try to be skilled professionals and appreciate the opportunity for personal
and professional growth for the future also working within different cultures can be a great learning
experience. It will also help others to learn from different cultural perspectives and traditions of
the world. By working among diversified workplace will help employees to become a global
citizen, which is most needed in today's world. A diversified workforce always gives an
organization an important step to move forward. When an organization moves into a new market
place, It often needs to have an idea about the foreign market. It needs to understand local laws,
regulations, and customs, as well as competitive advantages or disadvantages. It helps the
organization to create local connections, native language skills, and cultural understanding. All

these things can boost organizations international business development exponentially. A diverse
set of employees can be professionally enriching too. They help other employees to gain new skills
and working approaches. When an organization will build a diverse workforce from different ages,
races, backgrounds it puts organizations path to improve employee retention which also reduces
turnover. Reduced turnover is a huge advantage for the organization itself as it brings unity within
the organization and organization don’t need to waste time, energy, money to find and train new
replacements. All these things help an organization to improve productivity which means more
production more revenue means more profit. All because of diversified people in the workforce.
This is why we believe that organization should employ diversified people in the workplace.

3. Findings:

Case 1:
 The relationship between employees and manager was not amicable.
 The decisions were not made based on systematic study.
 Lack of interpersonal skills.
 Lack of motivation.

Case 2:
 The relationship between employees and Dreamland organization was great.
 Dreamland Respects diverse culture and offers great opportunities.
 Diversified workplace improves overall firms performance.
 It is easy to understand people in diversified culture.

4. Conclusion:
From these case studies we identified few problems and came up with few solutions as well. The
bottom line is, in our first case we found out that the manager of the company was not effective
because he was just following his intuition with a very little experience, he did not do any kind of
networking, he was lacking interpersonal skills as well as human resource skills. He should have
gone through Systematic Study because he is a newly recruited manager. He needed to do
networking, communication and human resource management with his traditional management. If
he did that he could have been a successful manager.
In our second case we saw that Dreamland Industries International had a positive impact on their
organization due to implication of Diversity in Organization. They also take good care of their
employees workplace comfort by updating technologies and by giving them training about how to
use new technology. So, their productivity did not drop at all despite of all the work design
changes. In this case organization is utilizing its diverse employee resources, keeping them happy,
updating technology and improving employee skills. Thus their company’s productivity is
increasing day by day. The company is also Fostering Social Responsibility Awareness by creating
more job opportunities for individuals with criminal backgrounds. Diversity in workforce and
employee comfort is the secret ingredient of Dreamland Industries International’s success.
