EXECUTIVE SUMMARY
In this project we have discussed about training and development system of Haleeb Foods
that how they give training to their employees for working efficiently and according to the
quality standards.
Haleeb Foods have developed many departments for running their business. For the purpose
of training and development, Human Resource Department (HRD) and Organizational
Department (OD) of Haleeb Foods are mostly prefered. These departments have developed
their skills according to organizational needs, demands and also for competitive environment.
Haleeb Foods use different training methods according to the need of the hour.
Then we have discussed that how complete training and development process was taken
place when the Haleeb Foods faced the incident of boiler blast and employees deaths causes
performance gap in their organization. Then Haleeb Foods decided to train their employees
on health and safety. It has highly qualified work force. In this regard Dr.Tahir.Barlas has
been played effective role as a trainer for the employees of Haleeb Foods Company.
Firstly Haleeb Foods started training process with TNA forms for some solid suggestions
from their employees. Then it decided to develop design phase which includes clear
objectives of training and development, develop lesson plan, training methods and training
schedule. Haleeb Foods has successfully completed design phase in order to achieved
effective training and development process. After this, evaluation and implementation phase
was started with a view of success and failure of training and development process.
Haleeb Foods believed that after these effective training and development programs all
incidents related health and safety will be stop.

INTRODUCTION
Haleeb Foods Limited (HFL), established in 1984 is Pakistan's leading Food and Beverage
Company with foremost focus on hygiene, nutrition, health and well being of its consumers.
They are one of the pioneers of the dairy sector in Pakistan and have contributed substantially
to the continuous growth of this sector.
They are committed to providing good food in a responsible way through robust animal
care, employee safety, environmental, and food safety and quality check programs.,
Haleeb Foods operates two state-of-the-art dairy processing plants in Bhai Pheru and Rahim
Yar Khan and has a milk collection network of over 170 collection points. We drive
sustainable business practices for a better and healthier tomorrow.
Haleeb Foods portfolio, which includes many of Pakistan's favorite brands, comprises of a
diverse range of delicious and quality products ranging from milk to juices and pure
ghee. Their production processes are certified in accordance with stringent quality standards
such as ISO 9001: 2008 Quality Management system, ISO 22000:2005 Food Safety
Management system, ISO 14001 Environment Management system, Halal Foods
Management System and Pakistan Standards Quality Control Authority (PSQCA) licensing
(Product certified).

HR Department of Haleeb Foods
Haleeb foods may also have entire functions or departments called Human Resources (HR),
human Resources Development (HRD) and Organizational Development (OD) who provides
training and development. Human resource Development (HRD) refers to the integrated use
of training and development, organizational development and career development to improve
group, individual and organizational effectiveness.
As Haleeb foods is one of the growing company of the country so, it is also facing a lot of
challenges in order to make its human resource as its competitive advantages, the major
challenges which are being faced by the Human Resource Development of Haleeb foods are
following.
However in Haleeb foods the HRD department is doing great job in order to cope with all
these challenges, HRD department has developed a complete framework which the
management is currently practicing.

Training:
Training simply refers to the ‘’systematic process of providing an opportunity to learn KSA’s
for current or future jobs.’’
It targets specific goals, for instance understanding a process and operating a certain machine
or system.
Development:

Training Process Of Haleeb Foods:
In Haleeb Foods, the analysis phase begins after some triggering event or when AOP is less
than EOPP. The purpose of a training needs assessment (TNA) is to identify performance
requirements or needs within an organization in order to help direct resources to the areas of
greatest need, those that closely relate to fulfilling the organizational goals and objectives,
improving productivity and providing quality products and services.
Basically TNA helps Haleeb Foods to identify their Training and Non-training needs.

Performance gap:
The training process at Haleeb foods was began with some type of triggering event ‘’that
occurred when a person there with authority to take action recognized that the actual
organizational performance (AOP) was less than the expected organizational performance
(EOP).’’ Their employees performance level was decreasing per day, turnover rate was
increasing and there were also some sudden deaths of their employees taking place
which was basically causing a performance gap. So for this purpose they decided to go
through the three level of analysis to understand that why the performance gap is occurring.
Organizational analysis:
• Firstly, they conducted organizational analysis in which they analyzed their internal
environment that could affect their employee performance and to determine its fit
with organizational mission and resources.
As the mission statement of Haleeb Foods was ‘’To incorporate our wholesome
product range into the daily life of our consumers through the safe, health conscious
and socially responsible best practices that define Haleeb Foods.’’
Which showed Haleeb foods that serving their customers through healthy and safe
environment is their main aim.
• Then Haleeb Foods analyzed their resources like capital resources, human resources
in which they examined that whether they have the financial resources or money to

conduct the training for the performance gap and whether they had the enough HR
with necessary KSAs or not in their organization.
• At the end, Haleeb Foods analyzed their organizational environment. Haleeb
Foods organizational structure was mechanistic in nature. which is characterized by
high complexity, high centralization, and high formalization because they don’t want
to compromise related to their health and safety concern in serving their customers.
Operational Analysis:
After the organizational analysis, Haleeb Foods conducted operational analysis in which they
examined the specific jobs to determine the requirements ( KSA’s) necessary to get the jobs
done.

Person Analysis:
From the operational analysis, haleeb foods came to know that employees in the production
and quality department required training and development in using the boilers and machinery
which assures that production takes place safely and also Haleeb Foods came to know
about the boilers blast and their employees deaths accident.
So, after conducting the operational analysis to determine the tasks, KSA’s necesssary to
reach or exceed the expected performance EP, Haleeb Foods did person analysis in order to
identify those incumbents who are not meeting the performance requirements and why.
• Performance appraisals.
• Interviews/ Questionnaires.
• Proficiency tests like skills test.
After all the three stage of analysis, Haleeb Foods came to a conclusion that the cause of
performance gap in the organization was due to the:

Outcome:
So after doing the training need assessment (TNA), Haleeb Foods decided to consider this
health and safety problem as a training need. So for this purpose an action planner was
developed by HALEEB FOOD.
ACTION PLANNER:
After having completed and collated the results from the TNA, the Haleeb Foods planned the
appropriate training activity to meet the identified need. So for this purpose another form was
prepared which assisted them in the process of identifying training activities, Timelines for
implementation, the managers responsible for planning action and resources requirements.
And if they do not have a Training Manager, then their organization needs to nominate a
manager to be responsible for the implementation of this training plan then discussion related
to the Action Planner at a management meeting or OHS Committee meeting before
implementation was held.

Training Design and Development Phase
“Training design is the process of developing new training and educational courses and
lessons for the existing employees. It roots out the gaps in training and fills them in with new
material for better performance.”
Training Objectives:
Haleeb Foods basic objective behind this training was to ensure the safety of their staff
and their labor as they believe that labor are the actual backbone of a firm and they
contribute a big part of production in industry. Therefore, they have to give importance to
their labor and ensure their safety and health.
Haleeb Foods wanted to avoid horrible incidents in their firm. They wanted to give 100%
safe and comfortable working condition to their labor. And this could only be possible if they
are given proper training as most of their employees don’t care about their safety. They
actually have no idea how dangerous it is to work without safety and how important this word
safety is to avoid some horrible incidents. For this reason Haleeb Foods decided to give
training to their employees and labor on health and safety.
Lesson Plan:
Developing a proper lesson plan is very important in delivering effective training. Haleeb
Foods developed a solid lesson plan in order to give their employees a good training.
Because training is not just to give a 3 days speech it is not just a speech it is a training to
give awareness to the labor and employees on safety. Hence, they will talk on their safety.
They will talk on importance of life and how to avoid horrible incidents.

Haleeb Foods knew that their training will be for employees and labor who are qualified in
technical field but most of them are illiterate in schooling. Therefore, they designed their
training program by considering the following points
• It was decided to keep the training simple they will use simple words. Their TNA
evaluation form will be developed in simple words their slides of training will also
be in simple words.
• The Speaker will speak in Urdu so that the employess would be able to understand the
training easily.
• They will be shown some famous emotion and important videos on health and safety.
• The main focus of the training will be on making the employess and labour realize the
importance of their lives and how important and precious they are to their parents,
wife and children.
• They will be given fresh and learning atmosphere. At the end of training, gifts will be
distributed through lucky draws that will give them some motivation and that they
remain focused throughout the training.
Thus, Haleeb Foods started to gathered the information and formulated their strategy
regarding the training program in accordance to the below mentioned points

Material:
Material plays a very important role for this type of training. So they chose some selective
material.
• They picked and used videos of ads, emotional videos, videos on health and safety
equipment’s and some horrible incidents videos captured by C.C.TV cameras in
some organizations.
• They used some educational slides for their training material. Also picked experience
speaker for their training that have the experience of many years in the field of health
and safety.
So these all were their training material which helped HALEEB FOODS to develop a solid
and understandable training.
Select Trainer:
With clear learning objectives, the trainer can facilitate the learning process more effectively.
In this regard Dr. TAHIR BARLAS was selected who was a renowned HSE (Health Safety
& Environment) Consultant of Haleeb, who brings 25 years of world class experience in
Managing & Practicing HSE in various Organizations. He is affiliated with PSTD (Pakistan
society for Training and Development) as visiting HSE Consultant. DR. BARLAS has
significantly contributed in the area of HSE Compliance, Auditing, Training and
Development & Implementation of HSE –IMS, Road Safety, Behavior Based Safety and
Occupational Health Management across various Industrial Sectors in Pakistan. Currently
DR. BARLAS is assisting a number of leading organizations in Pakistan & the Middle East
as HSE Consultant.
As Haleeb Foods use different training methods so for this purpose of training, Haleeb Foods
will use off the job training method in which the trainee undergoes the training for a
specific period. The emphasis of this method will be to impart skill and knowledge for doing
a specific job. Since the trainee is away from the job, he/she is free of tension while learning.

Schedule of training:
A schedule of training was also designed in which they decided to give training to the
trainees on Friday to Saturday( 31-01-2015 to 01-02-2015) because they thought that Friday
and Saturday are less working hour’s day as compare to other working days and the trainees
will remain fresh and production will not be effected from this training.

Implementation of Training Phase
After all the instructional strategy had been formulated, the time came where the training
program comes to life i.e. by implementing the series of activities in accordance with the
approved design.
• Dr. Tahir Barlas who was selected to deliver the training program arrived earlier at
the training site to dry run the training program in order to ensure that everything is
in the right order. He examined the seating arrangements thoroughly. He went through
all the material to avoid any kind of discrepancy. He also checked the videos and
equipments which were to be played and used during the training program to see if it
is working properly. Meanwhile, other speakers were also arrived who had the
experienced of many years in the field of Health and Safety.
• Impression is made in the first few minutes. Therefore, the trainer should manage the
first few minutes wisely in order to make the impression good on trainees. For this
purpose, Dr. Tahir Barlas greeted the trainees and made small talks with individual
trainees to make them comfortable which would help him in facilitating the discussion
once the session begins.
• Trainees might come with differing expectations about what the training will be about
thereby, it is important to give description of the purpose of the training and the
review of the learning objectives so that the trainees would understand the need to
learn the KSA’s. Dr. Tahir Barlas knew that his training was for the employees and
labors who were best qualified in technical field but most of them were illiterate at
schooling for this reason he used easily understood language. He used simple words
in TNA evaluation form and in the slides. He spoke Urdu most of the times during
training so that they could easily understand how they could avoid horrible incidents.
As he moved through the training he referred back to the list to ensure that all the
points were covered. The trainees were showed some important videos on safety.
They were told about the importance of their lives and how much important and
precious they are for their parents, wives, and children.
• Dr. Tahir Barlas ensured that he follows the schedule strictly. On 30-1-2015 he gave
the introduction of himself, about the organization and about the training program. He
also discussed about the plans for the weekend. On 31-1-2015 discussions and
presentations were held on the topic related to health and safety. On 1-2-2015 which

was the last day of the training program, he concluded the training session, distributed
the gifts through lucky draw, evaluated the activity and showed the videos clips to the
trainees. Breakfast, lunch, tea and dinner was held according to the schedule.
• Dr. Tahir Barlas moved back and forth while delivering the program and also
followed all the training skills necessary in delivering the training program so that the
trainees remain active throughout the training session.
• Each session was incorporated with trainee’s comments and dialogues which separate
the good trainers from an average and poor trainers. This can only be done if the
trainees understand the content of the training well enough. This process makes the
other trainees to communicate and add value to the training which ultimately helps in
making the training effective. The trainees mentioned the horrible incidents which
they had encountered during their work. So that the other trainees could know what
should they do if they ever face the same situation.
At the end of the training, they were given some gifts through lucky draws that will give
them some motivation and that they remain focused throughout the training.

Evaluation Phase of training:
As the last phase of the training and development phase is the Evaluation phase ‘’which
is a process to determine the relevance, effectiveness, and impact of activities conducted in
light of their objectives.’’
This phase helped Haleeb foods to understand that whether all the training they had given has
lead to any development or not.
Haleeb foods evaluation phase includes five steps to the training evaluation process:
Haleeb foods focued on the outcome measures for their evaluation to determine how well
the training met or is meeting its goals. The four outcome measures that they used for their
evaluation purpose were
➢ Reaction outcomes in which they measured their trainee’s readiness, emotions, and
perceptions related to the training given.
➢ Learning outcomes in which they observed how much their trainees have learned
form the training and how much their behavior will change back on the job.
➢ Behavior outcomes helped Haleeb foods to evaluate the degree to which their
trainees transfer the learned behavior from training to their job.
➢ Organizational results helped Haleeb foods to evaluate whether the identified
performance gap in the TNA has vanished or not.
So for the purpose of evaluation of health and safety training given by Haleeb foods to their
employees the above mentioned process was followed.
A Reaction Questionnaire method was selected as an evaluation tool. The type of reaction
questionnaire for trainers used by Haleeb foods was utility questionnaire which reflects
beliefs about the value of training like (‘’this training was of the practical value.)

Conclusion:
Haleeb is the well-known and well established company in Pakistan so by carefully analyzing
their training and development process we came to know that their overall process is every
efficient because they know very well that employees are very important asset for any
organization.Thats why, they have developed a proper training and development system
which can be seen from the example discussed above that how efficiently they provided
training on health and safety to their employees. So, overall they make a good and efficient
traning and development plan and system in order to improve employees performance and to
achieve higher productivity in future.
