INTRODUCTION
Pfizer Pakistan was established in 1959, since then it is engaged in the business of doing
well-being to the people of Pakistan through its quality health care products. Pfizer Pakistan
is providing access to safe, innovative & affordable medicines to millions of Pakistan.

In 1849, Charles Pfizer and Charles Earhart founded “Charles Pfizer &
Company” in a Red Brick Building, Brooklyn, New York.
With the advent of advent of the 21st Century, Pfizer expands its global
presence through the acquisition of Warner-Lambert & Pharmacia and
through strategic partnerships, acquisition of diversified businesses
such as Wyeth. Pfizer solidifies its place as one of the most diversified
companies in the global health care industry.

VISIBILE CULTURE:
Logo:
The leaning blue oval in the Pfizer logo represents Speed & Urgency in operations. The
upward titled part of the oval shows positive change. Brightened color represents Pfizer’s
optimism.
Dress Code:
Formal dress pants & tucked-in shirts are allowed for male employees. Traditional shalwar
kameez are required to wear for female employees. Contractual Staff is required to wear
uniforms.
Food:
A mix of both Eastern & Western cuisine is served on daily basis to all the employees at
lunch time in the mess area.

The invisible culture of Pfizer is the reflection of its “OWN IT” culture. This OWN IT
culture is exhibited by every employee of an organization in his/her daily routine
work & in his/her behavior and attitude.
ORGANISATIONAL STRUCTURE
Pfizer has a Lean Organizational Structure because it aims to provide highest quality product
to its customers. Pfizer encourages leadership at every level of organization. Pfizer gives an
authority to the First Line Managers of all departments. Pfizer strives to centralize the
strategic responsibility in the work premises. Pfizer believes in decentralizing operational
responsibility to division & subsidiaries because it encourages participation of all its
employees in their specific line of work.

At Pfizer, there are 7 levels of Management:

MANAGEMENT TEAM:
The Global Team of Pfizer consists of employees from diverse background. Pfizer prefers
and promotes team work over individual work in every project of organization. In Pfizer,
Formation of team takes place with the H.O.D assigning a project manager/leader who is
the most skilful and experienced in his/her departmental work. The Project Manager/Leader
is the responsible to effectively utilize the resources for the best outcomes. In case of Mega
Projects, the Country Human Resource Department and Regional Human Resource
collaborate to achieve the desired goals.
DIVERSITY IN PFIZER
Pfizer believes in diversity as it is very essential for successful business. Pfizer prefers and
supports diversity because it believes diverse teams are more collaborative and productive.
Pfizer encourages diverse minds because it gives unique viewpoints and ideas from R&D to
Marketing. At Pfizer, Talent Assessment is also based on the concept of diversity. Above
9500 workers belonging from diverse backgrounds are the evident proof of Pfizer’s Strong

After that the decided goals are emphasized by OWN IT strategy of Pfizer. In this process of
planning, the first line managers are the most important persons as they are the active
agents in the Planning Process.
ORGANIZING
At Pfizer, the Organizing Process begins as the First Line Mangers assess the decided plans &
objectives. In Organizing Function, Project Leaders and Mangers discuss about the allocation
of resources to effectively execute the plans and achieve the objective. After that analysis
and discussions Resources are allocated accordingly for desired outcomes.

LEADING
In Leading Process at Pfizer, the Projects Leaders use the communication portals to
encourage & motivate the employees. Pfizer has as Inter-Connected Software Alliance,
which creates a strong communication system between the managers and sub-ordinates. At
Pfizer, the Project Leaders/Managers leads when the team work is underway.
Apart from the First Line Mangers, every employee gest an equal opportunity to lead in the
project as Pfizer believes in Leadership at every level of organization.
CONTROLLING
After Organizing Process, the next step is controlling which involves the assessment &
controlling by the First line manager. The Manager then compares & measures whether the
performance and results were up to the pre-determined standards or not.
The final step involves providing annual rewards if the performance is found up-to the
standards. In case of lacking in performance, suitable actions like Training, Developments,
Workshop, Surveys are organized for improvements.

Pfizer strictly emphasizes upon Objective-Based work at all levels of organization. Therefore
Pfizer follows the general MBO process where the Top Management sets down the goals &
objectives for the Middle & Lower Level Management. After that, the First Line Managers
along with their respective teams make personal goals to achieve the overall departmental
objectives. Then Performance Assessment of the team is done by First Line Managers of the
respective team. At the end, the Rewards & Incentives are awarded on the basis of
evaluation of the performance of each employee.

LEADERSHIP STYLE
Prominently, Pfizer is following Transformational Leadership Style where the manager &
his/her sub-ordinates are agreed upon the stated goals, the approaches to achieve the
desired goals are opted with mutual consent, and then the sub-ordinates are allowed to
follow the plans accordingly in a way that is flexible for them but with the certain
boundaries.

At Broad Level, Pfizer gives authority to the Senior Top Level Management of an
organization to take important decisions. The main agenda is presented in front of Senior
Management of an organization & they take the decisions on the basis of rational thinking,
mutual consent and outcomes of different researches for the better progress & position of
an organization.
But at Intermediate Level, Decision Making Process is practiced in such a way that first of all,
the Manager must look over the Market Prevalence of the alternatives in consideration
related to the undertaking decisions.
Manager then chooses the best alternative which has been successfully implemented by At
least 25 out of 50 organizations. After that the best chosen alternative is required to be
approved by Two Managers of the same department and First Line Manager approval is
mandatory. After getting Two Approvals, the chosen alternative is then implemented to
obtain the desired outcomes.

HIRING PROCESS
At Pfizer, the Hiring Process is very systematic & transparent. Pfizer believes in providing
Equal Employment Opportunities to all. Selection at Pfizer is totally based on merit. Pfizer
prefers to hire Young & Energetic Blood in Low & Middle Level of Management while prefer
Experienced & Qualified Individuals in Middle & Top Level of Management.
The Hiring Process at Pfizer completes in 6-8 weeks. The HR Team first of all conducts a
Head Count Budget Analysis and the consequences of that analysis takes necessary
measures to fulfill the job vacancy. The advertisement for Job Vacancy is posted on Linked
Website. The HR Team also contacts with Head Hunters Agencies to hire the best
individuals.
After receiving Resumes, the Talent Acquisition Team shortlisted the candidates for
interviews. The series of interviews are conducted by Hiring Manager along with Senior HR
Manager, First Line Manager & Regional Manager. Those who successfully passed the
interviews are then required to pass the Medical Test. After that the On-Board List of
Successful Candidates is published.
A candidate must be willing to fit in the organization with all his/her head & heart
A candidate must be mentally and emotionally strong.
A candidate must have 70% potential power & have excellent decision making ability.
A candidate must be passionate, self-focused, courageous and confident.

At Pfizer, Line Managers are responsible for organizing different training & developing
programs for the employees. The training procedure involves Framing Individual
Development Plans. Pfizer uses its Functional Training Portals to train & developed its
employees.
Line Managers also have the authority to recommend for External Training, if a certain
training strategy is not available in Pfizer’s own training portals. International Trainings &
Workshops are also organized by Pfizer for the professional development of its employees.
For this purpose the organization bears all the travel expenses of its employees & does not
sign any Bond Agreement with its employees for such expensive trainings.

In addition to Business Activities, Pfizer also cares a lot about the leisure & relief of its
employees therefore adopts various effective Stress Management Techniques. In this way,
the employees are facilitated mentally & physically during the tough working conditions.
Pfizer encourages its employees to prefer Family over Business in order to keep a work life
and family life balanced. Therefore, the company provides Leave Fair Assistance of 30 Days
Annually to all its employees out of which 15 are to be paid. In addition to this, family
holidays are also given to facilitate its employees.
At Pfizer, Stress Management Consultant is also available for employees in order to provide
help & guidance in their psychological problems & to motivate them to perform effectively
& optimistically in tough working conditions.
At Pfizer several leisure activities are also organized annually in order to provide fun &
amusement to all its employees. These activities include Annual Dinners, Town Halls
Meetings, Annual Picnics, Annual Tours, Family Gala, Music Concerts and the like.

In order to motivate its valuable employees, Pfizer provides Incentives which can Be
Monetary as well as Non-monetary. Another strategy adopted by Pfizer to motivate its
employees is to Appreciate on OWN IT Portal.
Pfizer also motivate its employees by its Global Career Growth Opportunity policy in which
the employees who are consistently showing performance by successfully achieving their
goals annually are promoted to upper levels & sometimes get an opportunity to work
internationally in the Global Team of Pfizer.
At Pfizer, Annual Rewards are also awarded to the deserving employees on the basis of
performance which include different Vacation Packages, Healthcare Benefits and Salary
Increments.

Pfizer derives its Policies from Current Market Practices. All the policies of Pfizer are derived,
structured and aligned according to the needs and trends of Local Markets. Pfizer considers
the Market Median to adopt a particular policy i.e. Pfizer will adopt a certain HR Policy if
and only if there are 25 out of 50 companies have adopted the same policy.
At Pfizer, the work done with the exception of HR policies is known as Precedent. All the HR

are being used in order to maintain proper balance in work within in the whole organization.
COMMUNICATION PROCESS
Pfizer uses its online communication software and portal in order to communicate
effectively to all its employees at any level of management. The important messages and
announcements are transmitted by posting them on Pfizer communication portals in this
way every single employee is being informed & updated.
The portals used by Pfizer are very simple and easy to use. The Prominent portals involved

Pfizer has more than 1000 ongoing Research & Development Projects in collaboration with
different academic researchers, health foundations, health institutions, hospitals,
laboratories, government organizations, nonprofit organizations and other pharmaceutical
& biotech companies all over the globe.
The core purpose of Pfizer’s R&D Program is to develop & produce high quality medicines &
vaccines to fight with & eradicate serious diseases & health problems of recent times.
The different areas of Diseases where R&D Program of Pfizer emphasizes especially are as

Affairs Department that look over its concerns regarding CSR Activities. The main purpose
of CSR Program of Pfizer is to ensure that company is conducting its business in the way that
is ethical which means taking account of its social, economic, and environmental impact &
consideration of human rights.
Access to medicines: It aims to ensure that patients who are in need have access to
prescribed treatments.
Charitable contributions: Pfizer do charity work for those patients who required Medical
assistance.
Disaster Management & Relief: It aims to provide relief aids and medicines to the
victims of natural disaster.

Syed Osama Ali Shah: Pfizer is the world’s premier pharmaceutical company, it values its
customers & concerns about its employees. It is doing its business with the purpose of doing
well being to all the people around the globe. Therefore I value Pfizer so much but I am not
willing to join Pfizer because I want to head my career in FMCG Sector.
Anusha Ishrat: I am not interested to join Pfizer in my future because Pfizer doesn’t
facilitate its employees very much in terms of money & leisure activities. The Corporate
Office building of Pfizer is also very old & it looks like central prison having so many cells in
it. Also I want to become an entrepreneur so I don’t want to join Pfizer in any way.
Jaazib Kashif: I would never join Pfizer because from the visit I came to know that the
environment of Pfizer is not comfortable & supportive for employees as there are very less
opportunities for the employees to promote in upper levels. The other thing is that it
prefers young blood in hiring but it doesn’t exactly train them up to the required level as
young people need much more attention and guidance in their starting careers.
Muhammad Sami: I am interested to join Pfizer because it is ranked one of the top
pharmaceutical companies of the world. The upper management gives motivation to their
employees for the completion of task. The employees are facilitated & awarded in the best
way.
Aniqa Khan: I am willing to join Pfizer because an organization like Pfizer where every
employee has his own value and place, he owns his job in every way and after this visit my
mission is set to get into Pfizer. I want to implement its OWN IT policy and work smartly to
prepare myself for such organized company.

KEY LEARNING
Syed Osama Ali Shah: I visited Pfizer, the visit was interesting. During this visit, I came to
know about the General Information, Policies, Operations & Management Practices of Pfizer
but I believe that just knowing about these things will not have any practical application &
advantage in my professional life. I learned things about the corporate world of Pfizer but I
didn’t experience it. I believe that participating directly in certain process & then experience
things have great Impact & consequence rather than just knowing about the process. So
unfortunately I want to conclude that there is no any Key Learning involve in my visit at
Pfizer.
Anusha Ishrat: The interview duration was about 45 minutes & in that time frame the HR
Manager gave us the overview of his organization in a very vague way. There is no any key
learning involved in my visit to Pfizer because the HR manger is very inexperienced &
uncooperative & he didn’t treat us in a way that we able to learn or experience significantly.
Jaazib Kashif: Pfizer is No.1 Pharmaceutical Company and the reason behind this is its
SMART technique while settings Goals & its OWN IT culture. So My Key Learning is to be
dedicated in work and to work smartly in order to achieve my future goals & become
successful in my career.
Muhammad Sami: The visit to Pfizer gave a practical insight into essential management
function. They gave information about their various departments. Like how the hiring
process is done in organization and about the internal working process of the organization
Aniqa Khan: Pfizer is a well-organized and well-established organization and this is just
because of its rational policies & decisions. Also Pfizer allows its employees to own their job,
their work, their role in making and establishing Pfizer, and this is another reason behind its
success. Once you OWN IT you achieve it. So these are my Key Learning from the visit at
Pfizer.

RECOMMENDATIONS BY US
After considering and analyzing the above-mentioned details about Pfizer, we would like to
recommend Pfizer to expand its R&D grounds which would ultimately lead to the
development of more potential life-saving drugs for fighting against the prominent life-
taking diseases of recent times and thus Pfizer would be able to successfully win its
customers.
For the expansion of its market share, Pfizer should make Mergers & Acquisitions with
potential pharmaceutical organizations of recent times to further expand its business,
product outline & its revenue.
For managing its employees, as being the premier pharmaceutical organization, Pfizer
should concern more about the personal satisfaction of its employees in terms of salary,
incentives, leisure activities, peaceful working environment and providing opportunities for
career growth of employees.
As an organization at a whole, Pfizer should organize Internal & External Surveys to discover
about the real issues & challenges present within the organization as well as out of
organization. Pfizer should also make the best use of recent technology in order to carrying
out all the operations of an organization effectively. Pfizer should also expand its CSR
programs in order to serve the suffering humanity at large scale.

Waqas Ahmed Malik - HR Manager: In the five years, Pfizer will become a complete Growth
Trajectory Organization, because it has been planning to launch many pioneer & advanced
health care products in near future whose exclusive rights are owned only by Pfizer.
Through launching these products, Pfizer will be able to expand its business, maximize
revenues & profits, and attain monopoly in the Pharmaceutical Business Sector.
CONCLUSION
In conclusion, Pfizer’s valuable services will continue to give the organization a shining brand
name globally if the company manages to adapt its pricing keeping in view of the changing
economies & affordability, staying out of legal disputes & litigations and the like. Pfizer’s
deep regard for society’s healthcare needs will continue to make Pfizer a Premier
Pharmaceutical Organization in the decades to come.
